    The Power to Transform

    This year's HR Technology Conference and Exposition demonstrates the continued growing importance of understanding and effectively deploying human resources technology for HR leaders. It behooves leaders to choose the best technology to successfully develop and carry out the organization's people and talent management strategies. A key theme of the conference is how data and analytics continue to be HR and talent management drivers. Large companies are using data, analytics and modern tools to efficiently manage a vast flood of data and, in time, make more effective and efficient people decisions and establish talent strategies. In addition, the conference will highlight the direct application of analytics in specific functional domains such as recruiting, learning and succession planning. Another chief theme is HR's migration outside of traditional HR domains and into areas such as talent acquisition, employer branding and employee engagement. The third theme of the conference is the trigger effect HR technology is having on wider business transformation, with applications in boosting operational efficiency, bringing business processes into harmony, and empowering employees in their career-development efforts while supporting managers in the creation of high-functioning teams.

    HR Rising Up to the Demand of the Millennials

    In an interview, Oracle's Vice President of Human Capital Management Product Strategy Anand Subbaraman said a cloud-based HCM solution is well-aligned with both the human resources function and the millennial employee.  "The millennial workforce is demanding for HR the same features they experience on their mobile device while scrolling through consumer social networks like Facebook, LinkedIn, YouTube, Twitter, etc.," he noted.  "The cloud technology makes it extremely easy to deploy these functionalities."  Subbaraman said career development can be helped by a cloud HCM solution, as it gives workers the ability to compare their own skills and training with those of their peers.  "The cloud essentially helps the employee feel empowered," he said. Subbaraman also noted how the cloud ties into changes HCM has experienced, to the point that now it is mainly focused on employee experience and reputation.  "The cloud platform enables HR to focus and speed up the front end of the HR job," he observed.  Subbaraman said Oracle's HCM solution is able to access information about employees from LinkedIn and similar consumer networks.  One module he cited was reputation management, which sets up reputation scorecards for employees, mapping out the results of the employee's influence on social media networks.  Subbaraman described varying uses of the HCM solution among different companies, noting one firm uses it for learning and development, specifically peer-to-peer social learning.

    Social Media Is One of the Emerging Trends in the HRM Domain

    In an interview, Oracle Human Capital Management Vice President Aaron Green said social media is a key trend in human resources management, as it is increasingly valued as a workforce differentiator.  He said the first step in incorporating social media into the organization is removing adoption barriers by encouraging its use by employees.  Measuring business outcomes to evaluate initiatives is another key practice Green cited.  "HR wants technologies to leverage the power of social networking and tie it to a measurable [return on investment], such as a social strategy for employee referrals," he said.  "It ensures that the results are in line with the efforts being put in and is absolutely necessary to achieve the goal of being a socially-enabled organization."  The final step Green pointed to was acquiring and installing the right technology, which yields insights into fostering better business strategies and carries out tasks more effectively.  He also sees an opportunity to cultivate the generation Z workforce, but only if the right mix of engagement strategies and technology tools to offer them an exceptional employment experience is applied.  "We see gen Z bringing in a lot of positive energy and innovative ideas," as well as a desire "for public and peer recognition," Green said.  He also cited the infiltration of reverse mentoring into organizations, and the success of this practice requires defining expectations and rules, enabling trust and creating a willingness to learn.

    The End of the Annual Appraisal: What's Next for Performance Management?

    Increasing numbers of organizations are rejecting formal annual appraisals in favor of regular conversations with employees. “I think it's been known for a while that appraisals don't work,” said Making Great Leaders Director Tim Taylor. “Either managers are too lazy and everyone gets the same rating, or it creates false rankings by creating a bottom 10 percent — even if everyone is actually succeeding. They focus on goals made 12 months ago that might not even be relevant anymore, and more than that, staff themselves perceive it as inherently unfair.” CEB reported human resources leaders have long viewed appraisals with distrust, and found the average HR manager spends more than 200 hours yearly on performance review-related activities, yet 90 percent of HR leaders doubt the process returns accurate information. Stanford University psychologists also found appraisals can actually degrade employee performance by labeling workers on a performance scale. Deloitte and other organizations are instead proposing more informal employer-employee dialogues. “Removing the process ... of the annual appraisal, should improve the conversation, and having more ongoing conversations means developmental discussions happen when they're supposed to, such as at the completion of projects [as we do] — rather than waiting a year,” said Oracle's Andy Campbell. Experts noted more regular chats can be short and easy, and nowhere near as time-consuming as formal appraisals. However, some experts cautioned appraisals have credibility from a legal point of view.

    Ruby Tuesday Streamlines Hiring and Onboarding With Oracle

    Ruby Tuesday has adopted the Oracle Talent Management Cloud from the Oracle Human Capital Management Cloud suite to simplify its hiring and onboarding processes.  Ruby Tuesday said it adopted the Oracle solution because it needed a single system to streamline those processes and easily integrate with existing solutions.  The company says the Oracle solution offers a single, modern global applicant-tracking system.  “The Oracle Talent Management Cloud has helped Ruby Tuesday improve the overall experience for applicants and new team members, while ensuring management has the tools to quickly, easily and efficiently evaluate and onboard team members,” said Ruby Tuesday's Lois Collins.  “It is important to our company that after hiring a team member, we give them the best possible training to ensure they are successful with us.”  The solution features a clean and modern user interface and a more efficient and effective training approach.  The talent management system enables Ruby Tuesday to rapidly share training videos with team members, and management can use the new system to monitor employee progress via the onboarding process and guarantee always-available employee access to the right training courses as their careers develop.  The company also uses the system to gain better insight into its recruiting process through advanced reporting and analytics, so its human resources department can refine the application process and hire more high-quality team members faster.

    The Race Is On: Winning Analytics Fitness

    Business competitiveness can be traced to realizing the right level of analytics fitness in the appropriate areas as part of an enterprise analytics strategy, and companies should consider the workforce a priority area for being analytically "fit."  Workforce analytics fitness has four key contributors, including a workforce analytics strategy, priorities based on business objectives, analytics tools and intelligence advisers.  An optimal balance of focus and investment, defined by the company's business strategy, must be applied to the areas of managed costs and accurate projections, product and service quality, people productivity, speed to market and process efficiency.  Workforce analytics fitness starts with comprehending the organization's goals and competitive pressures.  A human resources analytics strategy should be based across HR domains, include internal and external workforce data and prioritize investments according to their ability to achieve organization goals. An integrated analytics strategy is necessary, given the challenges of aggregating and integrating workforce data from fragmented HR systems.  The company's talent management programs should be brought into alignment with business success contributing factors.  Prescription of action also needs to be fulfilled by the talent management strategy.  Analytics-based workforce plans enable a company to develop business cases and budgeting for workforce investments, back HR programs/processes to support workforce requirements, ascertain the workforce implications of entering new markets and locations, support workforce growth and contraction decisions and set up a continuous and business-aligned process to review and resolve workforce gaps and challenges.
